1. Operations Reflect Emotions
- When Tobey is called in to fix operational problems, she rarely starts with the org chart or KPIs. Instead, She looks at what’s really going on beneath the surface - and it usually comes down to emotions and communication.
- “Leadership often feels like you have to be everything and know everything,” she explains.
- "But if CEOs don’t have a safe space to process their own emotions, those feelings will leak into the organization - often as unclear direction, trust issues, or communication breakdowns.”
2. The Pendulum of Delegation
- Tobey sees two common delegation traps:
- Over-controlling CEOs who hold onto everything due to trust issues
- Over-eager delegators who offload too quickly without context or support
- Both create frustration and slow growth. The solution? Transparency, communication, and a clear delegation structure.
3. Communication Isn’t Broken - It’s Context-Starved
- According to Tobey, many internal conflicts stem from poor context, not poor intent. “CEOs forget how their words land because they don’t hear themselves as powerful or intimidating - but their teams do,” she says.
- The fix? Define internal communication norms. Decide what belongs in an email vs. chat vs. video call. And when in doubt, hop on a quick video call to clear the air. It's not about more meetings - it's about the right ones.
4. The Hidden Cost of Misalignment
- Even in large corporations, Tobey has seen “agreement in the boardroom” turn into “confusion on the floor.” Why? Because alignment isn’t just a moment – it’s a process.
- Without consistent reinforcement and context-sharing, misalignment grows.
- And in startups, the cost of this is even higher.
5. The CEO as Visionary - and Human
- One of the most powerful moments in the conversation came when Tobey shared this: “We don’t need to change visionary CEOs - their neurodivergent minds are often what created the breakthrough idea in the first place. But we do need to help them communicate better so their teams can follow.”
- That’s where coaching comes in: not to “fix” the leader, but to support them in bridging the gap between vision and execution - through empathy, emotional awareness, and smart systems.
